If you want to micromanage them, focus on things that give them new job opportunities first.
That means, a level for each at least (so balanced in the beginning) and 2 for JIT.
Than you can focus on long distance and ADR.
But it doesn't hurt to give them points on the others as well in between as they increase the profit for these kind of jobs.
But still you can have drivers with the exact same skills in the same garage that have a huge difference in the weekly profit they made.
That have worked perfect for me, but thats my way to do it. There is a lots of way to do it. And i don't say my way is the best, so others are free to do it other ways.
3 pips in long distance.
3 pips in ADR
1 or 2 each in the others, except ECO.
I now fill ADR then long distance.
Then keep putting 1 pip in each until each is filled. Except ECO
Finally you can just leave it on balanced.
From what I remember, please correct me if I am wrong. When on balanced it never put any pips in ADR, which is why I managed the drivers myself.
I basically do the same for myself on new profiles,
I maintain that putting points into long distance before putting at least one point into each skill is counter-productive, but there seem to be an awful lot of people suggesting otherwise so if you prefer to go down that route, then knock yourself out
If you have drivers in a garage with a good chance of driving HDR and dangerous loads from that city, then by all means give that a try and keep an eye on the success that you have.
Correct
But at balanced, ADR is always the last to get level up before it all starts to the next level where again it is ADR that is the last to get level up.
Ahh, that explains why it seemed that ADR was not getting updated on balanced, I should have waited for it to go around again.

The jobs your hired hands pick up are random within their skill set. Simple as.
Although in my larger companies I just leave new drivers at Balanced.
