How do I change a trait from crazy to professional?

I don't think you can. Traits don't do anything at present anyway as far as I know, it's just a cosmetic bit of profile flavour text.

it might just be observational bias, but it also seems to modify chatter to and from AIs. not that that has any non-cosmetic effect.

It just cosmetic for player, for bots it only affect the way they speak which are simply just dialogues. it won't change randomly each round, but player died and respawn will change it.

You can modify the game save to change personality of each character, it literally just a xml file, single player campaign save is a bit different, but there is barotrauma save editor somewhere for that.
