I am no expert at all, but just going to go over what little I remember: Every blitzball player has their own possible range of stats, and IIRC can be used in any position. As your role in blitzball is managing the team you have to get them trained in the stats you want them to be good at.
As a made up example, a perfect Yuna might get 83 shooting, but maybe only 41 blocking(or whatever the Goalie stat was), while someone else might have a 10 point cap for shooting, but 97 in the goalie stat.
Training someone in one core stat reduces a different core stat by a smaller amount. If you can find any info online for the possible stats of a player, you can figure out who the goalies are and just make them super good at defense, while making everyone else bad at that while boosting other stats.
I personally tried making the two players closest to my goalie be really good at stealing the ball and then passing it to someone, while the front-most I tried to make really good at shooting and keeping the ball.
You get the points for training fastest from playing matches, but you can also gain them by going out and fighting enemies out in the rest of Spira. If someone gets injured, you have no replacements for them *and* you have minimal points, you might have to make use of fighting to regain points to recruit a replacement. Niche situation, but it can happen, especially if you didn't know injuries were a thing.

The former is a more generic guide, so if you want a more "complete" guide, it's there. The latter focuses each char's stats, but it does give a few tips on which chars to Scout at the end, which can be pretty useful.
For starters, you always want to set the game on Overhead view mode, it's way faster and (supposedly) makes the players use special shots less often (so the Luca Goers and Al Bhed Psyches don't obliterate you, at least not as fast). Never raise your stars/adrenaline gauge, it's not worth it. For grinding purposes, I usually focus on 1 char at a time, giving him/her a 9 CP in whatever training they need (you can use Counseling before that, but it's not really needed, I just do it every now and then), and mash the confirm button until their Fatigue raises ~60, then I use some Downtime until they are back to 0 (or Intensive Care, if they got injured). Rinse and repeat until out of CP (or near it, it's a good idea to leave 50~100 CP in case someone gets down on the last sec). For recovering your CP, just do quick exhibition matches against Kilika Beasts (the weakest team) and then back to the big grind in the training screen. Having a turbo controller is probably a good idea, if you have one available.
Personally, I first focused just on raising Shinra's CAT (Goalkeeping), which is something the first guide I mentioned suggested. It does lower his PAS (which is an important stat for a goalie), but his PAS is so bad (even at maximum, 11) that it barely matters. It's still a good idea to give him some Passing training once his CAT is maxed (at 79), though. As you grind the Kilika Beasts, you might want to scout some new players to replace most of the original Gullwings members (check the other guide for its suggestions).
After Shinra is done (and maybe someone with decent SHT to actually score some goals), the first tournament prize you should go after is the Scrimmage command. You can enter and leave the blitzball screen 4 times to reshuffle the tourney prizes if it doesn't have anything you want (save before entering the 4th time and savescum from there). Once you do see the prize, you might also want to go back and save first before actually engage it, so you can reload if you end up having to face against both the Goers and Psyches to get the prize or something.
Once you have Scrimmage, every other command becomes obsolete. You might want to look out for the Hotsprings command (an improved version of Downtime), but that's about it. Train any chars you want to keep with it, and see they get injured over and over again until you're satisfied with their stats (I know, greatest coaching of all times). After most, if not all of your teamates are properly "trained"/have good stats, you can go after the AP Egg. Again, just savescum to make it appear as a tournament prize (it's not worth doing the leagues), sometimes you might even see 2 of them (both as the 1st place and top-scorer)!
