Suggestion... Make sure you have unemployed villagers or it will recruit villagers who already have jobs.

3 dorms of 6, and 18 training dummies.
Easy mission, send 6 soldiers (can probably do 5 ) and the first stage should be extreme success, the second stage should be extreme success (unless unlucky), then the third stage should be below extreme, send them back.
Keep doing that until you reach Novice 6 and promote them to being a soldier. At that point you should get the idea of only continue if the chance of success is extreme.
Difficult missions send 9 soldiers, start equipping the spears you get to make next difficulty easier.
Extremely difficult send 18 soldier (Soldier 6)
You might be able to use a bit less, but I prefer it this way.
4 soldiers 6s can do all 3 stages of easy mission.
