For viking conquest: capture all cities, but leave 1 castle. Then send an emisary to negotiate peace.This allows the enemy kingdom to get destroyed by a different kingdom, so that the vassals of your enemy are at peace with you. Then they either ride around to be recruited, or they come to your court.
I convert Lord's all the time, and I found the key is just recognizing their personality and saying the right thing. With a decent persuasion skill I can have 0 right to rule and a 0 relation with a Lord and still convert him.
