How does one acquire a bannerman?

It is one of the company ambitions.

Should come across pretty early, Its usually the 2nd ambition my bands complete.

Once you select the ambition, save up 2000 gold, After a a couple hours in game, 1000 gold will be deducted, and you will have your company banner. Whoever has it equipped (polearm), acts as your banner man, Be sure to pick someone with good resolve or resolve potential, as the more resolve they have, the more they share to nearby allies with the banner's set precentage.

A bannerman is a bro that is built to hold the banner, rather than something you acquire. His main quality is to have high resolve, so something like a flagellant, or a monk (which also opens up access to some good events) is a good place to look for it.

To get a banner you need to pick the corresponding ambition, it usually is available pretty early game, just keep fulfilling ambitions until you get it.

Anyone who has some combination of high starting roll due to his background, resolve stars and the resolve buffing traits can serve as a decent banner. Its better to get a servicable one early than to spend too much time without any banner since its an easy ambition and the banner pokes quite hard in the first 20 days or so
Having some mskill or mskill stars is also highly appreciated (imo, essential) since then later the banner can qh into a whip to spam disarms, which is huge utility in a lot of fights

Gamblers and Cultists also can have great resolve and can be quite cheap.

If you get an easy arena fight, bring your banner with two melee fighters. Win 5 fights --> +5 resolve. Win 12 --> +10 resolve. An excellent powerup for your sergeant

The banner in my current campaign is a 52* resolve Wildman

I imagine him thumping his chest and shouting his warcry to inspire my team
