lincoln clay is not the man for the job
My opinion is that Lincoln Clay should not be put into the role and someone building a new crime family. Here are my reasons based upon playing about half way through and blind:

1. Personality - He is very trusting. Everyone sees this and most of the people i have so far recruited don't like and/or trust him. Additionally, Jon Donovan is clearly playing him for his own personal reasons.
a. The only reason people support him is by simple threat of violence. It won't surprise me one bit if he gets double crossed again. I did not flinch when he was shot and left for dead early on as he sort of deserved it for trusting those guys with so much money.

2. Lack of Leadership - This guy is clearly a badass soldier and he is very focused when it comes to hunt and kill missions. Unfortunately, the skills required to be a crime family leader include political influence, understanding of business, and people you can trust with your life. he has none of this

3. Lack of Vision - Lincoln Clay is someone you would want to see in a revenge action movie. Destroy the crime family and burn everything. end of story.

The game requires him to take and re-invest in the stolen assets and territory. he partners with people because he lacks the skills and resources to do it himself. My question is, why do these guys want to follow him? He says over and over that they need to pay him his cut, but he does not contribute any leadership to the operations once he has completed the primary mission (such as capping a warehouse). He does what i call ♥♥♥♥♥ missions for them (go fetch essentially)

Again, his only direction is the keep the cash flowing. How they get the cash is not important and he really does not have any means of determining if they are paying him correctly or not.

4. Long term surviveability - Lincoln Clay is just a well trained street thug. His actions are not hidden and his motives are well known. A guy like this will get caught by the FBI and or killed off by his associates because he makes so many mistakes.

I would have preferred to see a character more like GTAs Michael De Santa if you're going down the crime family route. If going down the local gang dominance route, a character more like Franklin or Lamar (GTA V) would be more appropriate.

No leadership? Man, you have your own sense of reality. :) Just rewatch the first meeting of Lincoln and other underbosses. Damn, if you will rewatch it and keep telling me he's a bad leader, then you overthinking your life, man.

Correct no leadership. I don't see how him telling these people to do as he says or he'll kill them next is a good representation of leadership.

Damn, bro! What a naive way of thinking. Every leader in this game rule by the violence. x) I say more, every leader in every movie or the game about criminals rule by the violence. In their world it's a good representation of leadership. You should try to put yourself in characters shoes before you start to judge them.

I see things and it forms my opinion. For example, Cassandra's profile says that she is not to be trusted and will betray Lincoln once their agenda's are no longer consistent.

Thomas burke - the enemy of my enemy is my friend.

Vito - this is the guy that should be in charge. he has the credentials and the contacts to make this work.

These 3 people have no incentive to work under Lincoln any more than they need to. They are also all very independent and don't come off to me as satisfied with being the underbosses.

um ok you have not finnished the game so i wont spoil it for ya but jst gonna say this he was never in it to become a boss he was out for revenge and offered to give the city to the 3 that help him.
Perhaps that is the end game in actuality, however, if you read the description of the game, it says the following:

"But with the right crew, tough decisions and some dirty hands, it’s possible to make it to the top of the city's underworld. "

"A NEW FAMILY ON THE ASHES OF THE OLD:
Build a new criminal empire in your own unique way by deciding which of your lieutenants you reward, and which you betray…"

Additionally, half way through the game there is no indication that he is going to kill marcano and walk away.

Very gpod points from the OP, yeah I don't see him as a boss either just as I didn't with CJ back in San Andreas but for example Tommy Vercetti was real boss material.

The game though has different endings, and if you... ---SPOILER----

...choose to keep with the crime life, there is a video showing how Lincoln expanded big time all over the southern partts of the country. Lincoln is clearly inspired by real life Frank Lucas or even Frank Matthews and to be honest is all good but in the end of the game you should have some mansion, bodyguards, all that sort of ♥♥♥♥ that makes you feel on top. Instead, as you said, you just look like those Underbosses lackey.

It would have been WAY better if instead of Haitians, Lincoln had his own black mob associates (members who survived Marcano attacks) to sit on the table and back him up and more diplomacy involved with the Irish and Italians.

The ending is also crazy, I think Leo Galante would never talk to Clay, he would of talked to Vito instead and Vito would be recognized as an official family of the Commission.
The interesting story of his ended too fast too soon
Wait.. it isn't subjective and anticipated judgement.. who know what append in furur DLC story?
That guy is certainly manipulated by someone..
I know well some Mafia real guys and they're not so smart at all or boss cariccatures..Just humain on the bad way bad time in wrong place at the bad momentum. lol
Clay is spec ops.. operate in dangerous area and not a badass person with a good withe american culture, he's smart enought for the story and for me he's sup than poor old Vito..
Lamar :p good joke!
Clay look like American black latino, not like african.. he's just in a good place in game lol

I think he meant Lamar because he has the criminal ambition of making money from that lifestyle while Clay intentions are mostly revenge.

There have been people with his characteristics in real life running things but they don't last. "Poor old Vito" types though make it longer, not saying Lincoln isn't smart but the game doesn't make him feel that way.

If you ever played the Godfater games, especially Godfather 2, that's a game that makes you feel like you are actually running something,

hmm yep, I see.. Godfather is good too, love it.
If Lamar was the "hero", I would not have bought yet.
