Your spiritual guide, as I recall, has an ability that helps in this regard. Otherwise, one of the best ways to speed this up is to force constant mood breaks so that the poor git has a Crisis of Faith and their certainty in their Ideology is drastically lowered - if their certainty is reduced to 0 by this, they will switch to a random Ideology generated for the game, but otherwise you improve their mood thereafter and let things happen through normal random conversation. Or use your spiritual guide and, I think, a ritual with something like a 20-day cooldown that can help with the process.

Your spiritual leader has an ability with a few days of cooldown that reduces their belief. Some traits, like kind, make converting them this way very easy while some traits make it almost impossible.
Alternatively, arrest them and slowly convert them, much like recruiting.
A mental break can make a pawn lose a considerable chunk of their current belief. Keep a prisoner in terrible conditions and they will get converted even faster.

Lastly you can perform a conversion ritual. You will need your spiritual leader, a lot of spectators and a beautiful room. On a great sucess you can convert someone from 100% of their belief to your belief. This has a 20 days cooldown and on a failure can cause a mood debuff to your pawns.

Or if you're horribly impatient like I am you can use dev mode. I can't quite remember what it's called, but there is a button with the work ideology in it that forces a pawn to change.
