Visit the base often, punch your staff and purchase stuff that upgrades morale.
(seriously, punch, choke and piledrive your staff for extra morale)

also, if you have someone with the troublemaker trait, fire him, unless you have two of them

Unless you have two? What?

for some reason, having two troublemakers negates the effect

When you say fire them, do you mean to just make him not do any work (is that even possible?), or can I actually 'delete' him from my Mother Base completly?

Maybe send him to the wait list. Or maybe throw him off the rig lol.

Guys can you actually see them fighting or is it just a text?

There is a cutscene where they all circle up and 2 are fighting. And Boss comes in to stop it. This has only happened once. So maybe its just the one time or something. But I haven't had fighting problems since. MAybe because I always run around and knock them all out once in a while.

My mother base is not full (only 100-110 people) so I never searched really for how to get rid of soldiers. But lorewise... I can't imagine that they just let them walk away if they know where Mother Base is, if you take into account what was said in the Quiet trailer.

It''s not your responsibility to know what happens to them. you just sign the dismissal. Let someone else bother with the rest xD

Lol, have you ever put a soldier to a different task group? In the same menu, you can put im in the waiting "room" or fire him.

I've already replied.
Dismiss all mobs that have "troublemaker" trait unless they're A+ or A++.

geez i was wondering why sudden fighting was breaking out so quick, i had almost 12 of these ♥♥♥♥♥♥♥!
at least they were all relatively low level. didnt even effect any of my ranks.

Just send soldiers with "diplomat" trait to where the troublemakers are. They will even out.
