So how do endorsement levels work?

I was at level 3 and I played about 8 quick play matches, and suddenly my endorsement level dropped to 2 for no reason

It decays slowly, not sure if anything in particular impacts the rate that it decays. It feels like if you get endorsed at least once regularly you'll stay at your current endorsement level.

It's a really pointless system anyway.

why? this is my gaming experience xd either way, endorsement level is worthless. Only mercy mains have 5 lvl

It goes down if you get reported and stop playing for a while.

Sometimes (sadly) you get reported by enemy team for saying GG, this will decrease your level endorsement. So beware.

It goes down slowly by just playing. If you get upvotes by players over time it goes up. It really doesn't mean anything but if you want a high rank play healers and tanks they get a lot of upvotes.
