Schedule
How have you set up the schedules. I have everyone sleeping at the same time, but I am not sure is this wise? And what is the difference between anything and relax?

Relax kinda forces them to do a activity like take a a walk, shoot the target range, play an instrument, sit etc...typically you get happiness from those activities. Anything could be all of the above, sleep, sit idle or even work.

I also have the same schedule for everyone. The difference between anything and relax is that for relax they literally only do relaxing activities while "anything" means they can do whateverr they want in that time, eating, relaxing, working, sleeping etc. So technically if you set all 24 hours to anything then they just do whatever they want all the time. I haven't tried yet if that would work. But I prefer a schedule.

I always leave it at the default. It works best. Sometimes I put the entire schedule to "anything" and that's ok too, if you want activity around the clock. They work when they're awake no matter if it's scheduled work time or not.

Don't have breaks in middle of work, have at least one relax and anything and 8 hours of sleep.
Other Tips
If you want a npc to do something right away click on npc portrait to choose them the left click on item and choose action. They will drop what they are doing and go to that task. As an example when a bug attack warning pops up click on npc portrait at top of page left click on gate and they will go close it. Same goes for crafting cooking switches salvaging harvesting and other devices.
F4 drafts or undrafts all npc’s. Double clicking on npc portrait or notifications sends you directly there which is a quick way to move around map.
X and Z button controls floor elevation. If you don’t like the fences you can place building walls on ground to act as fences and doors open automatically.

The key thing for me is that I don't want to waste daylight. My survivors will start working when the sun rises. That way I reduce how long I need to keep light sources lit (due to darkness work debuff).

For the beginning I do a common schedule: sleep (23h-6h), work (6h-20h), relax (20h-22h), free (22h-23h). It stimulates moral/happiness with social relationship. But I notice that some have preference time to work and sleep. Some still working past 1h, others wake up 1h before. So i 'm going to adapt schedule with their trait.

Did not notice these personal preferences. Have to read more cerfully.

And I do have two survivors that don't get along. So it might be wise to try keep away eachother by scheduling.

I tried to let "everything" for everyone and no problems in normal difficlty. They do theirs jobs and they are in goods moods most of the times

There are negative effects to being outside or working during the dark so you want to never work during those times. You also want to make sure they are all sleeping at the same time since they can disturb each others sleep. Specially early game before you get private bedrooms for everyone.

yes, I noticed it by observing theirs behaviors. Indeed for example, Connor and Samantha in my group don't like each other. By reading their bio, Connor has intimidaing trait, he is an old bodyguard so he is kind of a tough rude guy. On the other side Samantha has trait as calm, vegeterian, find rational solution.

Also, I notice Vivien works a lot lately after 22h. I boost her moral with didgeridoo because she's a musician in her bio.

Kana joined my group during party
Ken and Kana are half-sibelings. So they have mutual moral bonus being in the group. Kana is often jealous when ken spent time with other girl.

outside during winter is more negative.

I wrote the answer a few days ago in other thread.

22:00 Sleep --> 3:00 Anything --> 6:00 Relax --> 8:00 Anything --> 13 :00 Relax --> 14:00 Anything --> 19 : 00 Relax

survivors who schedule work are noob at it, wedlock set to same schedule, other survivors slide 2 hours. for example, if Conner relaxes at 5:00 because it makes the traveling companions feel uncomfortable others will relax from 7:00.
you should always set aside 2 - 3 hours of Relax before their evening bedtime.

When i got my 8 survivors I had 4 working on and 4 off etc So when the first 4 were sleeping the other 4 were working.. that seems to work out for me at this time.
