To combat this: 10% of your crew should be doctors (round up).
To recruit doctors: Find a doctor Contact, do a few missions for them, and recruit shamelessly.

For the template creator there is a pretty interesting dynamic in play. When learning the game prioritizing Experience and Ship are the best way to get going quickly. However, in the long run the most benefit is gained from maxing Attributes and secondarily Skills, since these can provide durable, game-long benefits.
I'm not sure I understood the specific question about Attributes, but putting it as a top priority definitely gains you a lot; more points to spend, higher minimums. If you are planning on using a Captain in Crew Combat Attributes and Skills should be 1 and 2. You can make a monster of a fighter out of your Cap.
And when creating your own template do attribute points increase by any chance or should I put them up in the priority list ?
I also experienced that a good starting ship can increase the crews survival chance and moral greatly but that usually leaves me with few to only one contact wich can be crucial while playing as smuggler.
