Changing uniforms for everyone
Is it possible to have everyone wearing same exact thing, or i need to go one by one sailor and officer and adjust?

You can change the Uniform for the whole crew by just one click in the look screen. There was Button "apply to all" , when you changed the look of one of your sailors. But for the Officers you have to do it one by one (but thats not a hard work for 7 officers at maximum). Or you decide that your officers wear the same clothes as your crew.

"Apply to all" button works for "all", I mean all sailors on board. For your sailors on land, as well as all your officers, you have to customize them one by one.
