Try to have multiple types of food. Crews like that.
Try to win battles. Spend some time raiding shipping. Crews like winning.
Crew size can affect morale. You might reduce size a bit through attrition.
Try to have units of your own faction. If you have no faction, try recruiting buccaneer fighter and sailors and leveling them up.
Develop your Leadership skill.
Develop your army command traits -- Born Leader, Chef, Diplomat, Good catholic, Puritam, Blasphemer, Lucky leader.
Make sure they get paid. Do you have money in the bank? Your army is paid from banked funds, not your personal cash on hand.
Just some thoughts.
I also added Chef and Puritan trait to increase morale which seems to now be either average or slightly over. Also, can morale be negatively affected if I sail with my fleet too much with land army with me?
Not that I have ever seen. You don't even have to be in port to pay them. Only problem would be if you run out of food at sea, but if you have the sutler, he can replenish when at sea. And you can steal food from the ships you take.
But if all you do is sail around and you don't raid shipping or capture towns, your morale will slowly drop. Crews like to be active.
