That's why follow in the steps of Jacob Seed from Farcry 5. I cull the herd and weed out the weak. My men only occupy the third and second tiers of the board. I leave the first tier open for more to spawn in.
And by weed out the weak I mean I shun or kill any of my captains whom I consider too weak. Like I can overlook a fear of pinning if I only really use them for field missions. I also only make those who have minor weaknesses my warchiefs and overlords. No major weaknesses or fears. AND DEFINITELY NO MORTAL WEAKNESSES.
Also just a little tip to have a solid fortress defense scheme. Make all of your warchiefs legendary along with your overlord and give your overlord at least 3 or 4 legendary bodyguards.
