Role queue would be awful. Hero swaps are integral part of the game and you're meant to utilize that to your benefit. Whole team compositions can also change on the fly depending if you're defending or attacking on a convoy map for example.
Nobody needs this hand holding and railroading you're proposing. Quickplay will always be a hot mess especially with pc & console players mixed in together and if you want solid teams you'll go for ranked games which is balanced for your skill level.
I do select healer, because I'm not an egotistical clown. However, that makes me the only healer. This is a problem that simply can't be fixed. I realize this. I don't think the OP does. Hell, sometimes 1 healer works. That's what is fun about QP, trying out new strats and testing metas.
However, in his post, he does mention the discrepancy in rankings when playing QM. QM does not have to be like this. Throwing a bunch of Bronze and Silver players against a bunch of Plat and Diamond players makes no sense. It's bad for the new players trying out the game. It's bad for the higher ranks who are bored with steam rolls. There could be some semblance of rank balancing added to QM. The "It's just QM" excuse for everything is getting old.
QM can still be fun, even if noone is taking it as serious as ranked. It can still be chaotic but fair. The only reason I can think why they haven't implemented some sort of MMR for QM is because it wouldn't be quick anymore. Otherwise, QM could be alot more fun.

Just start playing more ranked, dropping your hard earned score a bit shouldn't be so terrifying since you'll eventually climb back as your personal skill level will keep you in your tier.
The competitive mode is where you find approximately equal skill level friends and foes, teams fill & flex a lot to get a good composition going and the players try to push the goal in order to win. It's perfect if you want "a good game".
QP is fine as it is. Just casual fun where nothing really matters. Try pushing your team to do 6 dps one of these days and have a laugh. Or 6 of any role. No pressure, no stakes, just fun. Great place to learn basic mechanics of uncharted heroes too.

Competitive is hard work with all that rounds alternating and 1:00 overtimes.
And much more intense.
Still I don't want to be matched with AFKs and brain dead teammates in QP.
You don't need triple support to keep your Thor up and running as intended. You just need to get the basics down and after you feel adept with the kit you can move to ranked.
Like I happen to enjoy strategists, always pick them for ranked play when possible. But if others grab them first I'll take Venom or some such which I have QP'd a lot with. I'm not as good with tankers but still can handle them well enough to go in with them.
After you know the basics, you'll just get better during ranked play with a solid team backing you up. One doesn't need to be world class superstar to pick a flex option to get the team going.
