when you start play Career it is a dedicated tutorial for this.
But anyway: Go on TEAM manu, if a player has an up-arrow on this name it means he can be uplisted. In this case, when you click on player ready for upgrade, you should also see another(s) player(s) can be "sacrified" to update him.

Select this (these) player(s) and click upgrade.

Anyway i think the tutorial is pretty clear on that
