How to deal with that

1) How to avoid productivity debuff on the workers
2) How to make it not be there once its there. Most of my workers are around 50% debuff and everytime one of them do research. It makes the progress go down (completion of research was set for 15 minutes. Now it's at -10% and set at 17 minutes)

I think it's there during winter. I've noticed it a couple of times and im sure i read somewhere it appears duing winter period if you mouse over skills. I could be wrong though.

more us 3 worker from same vilage give debuff
to low on food give debuff
winter give debuff
debuff from npc itdself and many other

50% productivity debuff sounds like one of the traits.
Winter is only 30%
Was it Stalwart or Defender?
One of them gives a 50% productivity debuff.
In that case you should have looked more closely when hiring them.
there is no way to remove traits.
