For the track, it's quite simple, you wouldn't have the time to repair that especially under fire. When other games make it so that a track can be repaired in 30 seconds, in real life it takes closer to 20 minutes so same answer here, switch vehicle.

also it was that APC american thinggy that use in vietnam that shot off track

AI literally tracking my friend speed too. This time my friend playing and stream to me and his getting shot soo trying to speed away and literally get one tap after stationary for abit then under suppress like all miss near him soo his speed away and BOOM on fire
Obviously, a loader won't be a good gunner, but he will still be a gunner. Crew members switching roles could be a thing at the cost of tank suffering from less combat effectiveness (slower reloading, less accuracy when shooting, slower gear shifting when driving etc depending on which role is swapped)
