Gear increases the level and success of the servant hunts.
The weapon does not have to match.
Gearing your servants only matters based on how you plan to use them. For PvP, you want them as strong as possible to defend your castle, which means you want the highest gear score you can equip on them, and the most annoying/strongest fighters the game has to offer.
If you're using them just to send out on missions, then their blood purity and what type of fighter they are isn't as large of a factor. You want to diversify what you have (brute/warrior/rogue/etc.), consider where they come from (they collect 20% more resources if they're from the same area), and then equip them with decent gear. Sending them on missions that match their blood type and locale results in high success rates and more resources.
