it happens with high chance when you merc get attacked from an ally in the back, read: get shot by an allied archer who aimed at an enemy nearby. friendly fire has a good chance to worsen relationship, and archer have a good chance to get "crosseyed" when this happens
Regarding the various details you mentioned, I have already been through it, and I am basically aware of the conditions for acquiring traits. However, what I want to know is that the "high" probability compared to frequent grinding attempts did not feel so high from some point on.
