also can't sleep in bed chamber since 2 ppl in room won't increase her need
Anyways, it does require much more attention then most other classes
But as you wrote I did something similar, I created a large (actually min4 staff total, just in case someone isn't sleeping in the room for some reason) austere bedrom which at least allows him to regain some during the night together with some other staff which are not in need of being in high-grade bedchambers.
On top of that look for other traits or benefits you can stick to this person and put staff on the same schedule which likes each other and to ensure same sleeping schedule.
If you do add more sleep time to the schedule, it will also help (but less work time for the staff...)
I also wish the castle wasn't so empty of people.
Castle full of quilted doesn't help the extroverts.
The water mages ought to have assistants helping them with the alchemy and such.
This doesn't sound very efficient to me. That's a LOT of staff missing out on bedroom bonuses.
Under current design, I think it's much better to simply not use any tier 2+ water wands and cross-train instead.

This compounds with recreation. I need 3 time segments to get most mages even near decent recreation, and it just drops off so fast. Even private bedrooms and dining rooms are not helping.
They need items (like wind chimes for just one example) that lower recreation loss. Maybe other items that lower Hunting Need loss (Creepy Luxuries?).
- Rituals that require 3+ mages raise the extrovert meter, especially if you're at a high MAGE score and summoning or hiring takes a long time
- I have all my water mages sleeping in the same room (though I'm still experimenting if that actually helps), I don't get the Bedroom conviction bonus but hopefully I at least don't get negative conviction
- As you've mentioned, teaching is really good too. Water mages don't do much except cleaning and filling the med beds but cleaning can be done by the quilts, so setting their teach as higher priority spares time for your other mage wand types to be doing other things
- If you have it set up correctly, then your water mages' schedule should be sleeping, eating, teaching, recreating, and these are all social activities. If your water mages have free time/idle, you can set their priorities on chairs for drinking libations which also makes them gather up in a room.
- Something to help so you're not trying to set each mage individually is creating a Group and making a water group that auto adds anyone with a Water Wand, then you can just set that group's priority and tasks.
