Pro tip: some units get incredible abilities/passives as they Rank up!!!
The other possibility is maybe you are changing troops around a lot? Helps to stick with a main group for a bit before swapping around too much so you at least have some higher lvl units.
One other thing that helps is moral boosts. I have multiple items with moral boost which means I can mix two types of units and still keep them happy. This helps me make better team compositions for particular fights and helps me have a couple of rank 3 units supporting rank 1 units as I train them up. I try to maximise the kills on my lower rank units too so they get the XP.

There's no early game units you "need" to level, they will eventually be outdated and you have to use higher tier units. This is to keep things fresh and varied into mid-late game.
If you run into battles against enemies that are too strong right now, escape and come back later when you get stronger. The kings bounty series has always been like this, you are not supposed to able to win every single fight on the first encounter. Look for fights that you can win without losing too many units, else you will run out of gold to heal and recruit, which generally means "game over".

This. I would even argue that ranking up units early isnt even that important compared to buying high tier units. Btw, spearmen are op. And mages are very useful early on. Use them a lot.
