What happens if I equip an item without it's proficiency requirement?

In Baldur's gate 3?
I don't think the game lets you equip that stuff at all

It works the same here, you can give Gale chain mail for example, but he loses the ability to cast most spells.

Through feats, yes. Lightly Armored/Moderately Armored/Heavily Armored for Light/Medium/Heavy respectively, medium requires that you are already proficient with light, and heavy that you're proficient with medium.

There's also feats for shields and weapons, of course.

(Though giving the likes of Gale armor proficiency would largely be a waste, just have him cast Mage Armor and he's already got better AC than any non-magical light armor.)
