An IMP merc with the Teacher perk is probably a good idea if you like training. You can dump Med/Mech/Exp to 0 and then have one other stat at 40 then everything else at 85.
It seems leadership only affects militia training and conversion options, mercs training doesn’t need leadership…
My Raven has 100 marksmanship; never trained, all extra points were earned in battles. However, skill points don't matter that much in JA3. Perks are more important.
Elite mercs are a waste of money for nothing. I hired Shadow only because I had +$10k/day. But I cannot find a good use for him: Fox&Wolf do way better stealth kills, both costing less than Shadow alone.
Leadership matters. Raider is a much better Strength trainer than Wolf despite the latter having higher STR. Both have Teaching perk, but Raider has much higher Leadership.
Some have really OP custom perks and late game money is no issue anyway. Also an alternative after you have finished the game for like the 4th time.
In contast, training may be the quickest way to increase your stats. Notable ones are agility - 1ap per 5 levels, marksmanship - no idea what it does exactly but my mercenaries rarely miss after getting them to 90+, and strength - I don't use melee so no other way to increase it.
Eventually, you will need 90+ in a stat if you want the gold perk associated with that stat,
One mercenary can train an unlimited number of other mercenaries provided they're all in the same place. To optimise it, you really want one mercenary with 90+ in the stat then train all your other mercenaries. You can even hire an external one just (e.g steroid for strength) to train your main team of 6.
Overall, a bit of time invested into training means my cheap "recruit" and "veteran" mercs have higher stats than the elites or legendaries but are much cheaper :)
