How does Armor (and other stuff) training work?
I set one person in the party that ended up having -1 Armor training. It was probably an oversight on my side because I kinda had to do the party setup while doing other stuff at the same time (my first 3h or 4h recorded in the game were during setup because I was being interrupted all the time lol), but turns out, this person can't wear ♥♥♥♥ and have to flee from battle evey time because will die pretty quickly.

Is it possible to train that (and other similar stuff) to get better? This one I'm trying to make to be a mage, but its been tough. Not even the spells I found she can cast... She can only heal or zap one enemy per day and for healing she has to be in adjacent tile, but then that is a death wish for herself as she has zero armor...

From your description it sounds you picked an Initiate, which is more a priest healer then a mage.
They don't have much offensive spells, some in the Order discipline, but are mainly focussed on healing and supporting the rest of the party.
If you wanted a more of a combat mage, then Apprentice offers far more attack spells.

Armor training is determined by your STR and your career.
As a healer, you'll most likely only have a very low armor training, because you don't have high STR and the initiate career only gives a single point of armor training.
This is normal, because unless you really try to build for a battle healer, they'll be a squishy caster that can't wear much armor.

Regarding the fact that they need to be adjanced for their level 1 healing spell, you can just position your initiate behind your melee fighters, which still keeps them out of melee combat range, while giving them the ability to support your other fighters.
Also, once you reach rank 2 in Piety, you get a healing spell that you can use at a distance.
You can edit her stats if you want with notepad. Just open up the save game file and you can edit whatever stats or characteristics you want.

In terms of increasing your armor training for initiates, you get 1 rank at level 3, and you get 1 additional rank for every attribute point over 4 in strength. Personally I like my initiate/squire that I made. I view them as more of a front line healer, although they can certainly be used offensively as well.

I just wish I could fire a character and hire a new one, but this would kind of ruin the whole point of the party starting point.

As for wrongly chosing a mage sort of character, the thing is that I never do that in RPGs. I never do mages. My chars are always warriors. This might have been the reason why I probably misunderstood the initiate's role. I wanted the healing, but I assumed as a mage, she would be able to do offensive spells too and wear at least _something_

Then I chose a more traditional tank and warrior sort of characters and one archer. My original idea was to have two ranged units, one healer and two melee.

Well, lets see. I'll bite the bullet and commit to my party. The prospect of ranged healing is promising.
There is a wiki that could give you more information about game mechanics. I'm worried if I tell you too much I might spoil your experience.

Also, if you want to have a proper attack focussed mage in your party, one of the companions that you can get is an Apprentice at level 3.

So you'll be able to try out a completely different type of mage once you reach that point.
