Story mode.

Looking to an answer to this as well.

I freed a follower and can't find them again - are they gone for good ?

I'm assuming OP is talking about adventure mode with starting town?! There are only a few npcs in each town that you can get ... but a lot of towns. so your numbers will grow .. however do they have skills that you want? Single player or Multiplayer?

If you actually invited them to your colony then they will go there if you dismiss them.

If you haven't invited them then you should free them and quickly ask them to join your colony or they may run to where they first started. So you may lose them.

If you bring up the map it will show you any npc that is within the cell around you ... which is approximately as far as you can see.

Are you in Single Player or Multi Player? If you free a follower, they go back to their "home." If their home is your colony, then you can find them in your colony roster. Story mode is tricky, because sometimes the quests will disable the availability of certain colonists. If you are in Adventure mode, you can unassign them if they are busy, or assign them as followers, then "call" them to you using the call button.

If you are in Multiplayer, it is likely someone else grabbed them. There are hundreds of colonists all over the map. You will have to explore to find more. The best colonists are usually found farthest from the start towns. There are usually only one or two in each town that I would actually hire for my colony.

In Multiplayer Adventure mode, except for the very beginning of the game, I do not keep any colonist that has a quest flag. There is a colony bug related to quest-flagged colonists that should be avoided at all costs. If the flagged colonist has usable skills, train them onto another unflagged colonist and then free the flagged one.

Also, releasing the flagged colonists prevents other people from grabbing and stealing your colonists, which yes, can occasionally be done. I have accidentally stolen people's colonists just by talking to them, when I was a noob, and once destroyed someone's base from the implosion bug. I have also had the implosion on my own bases from friends who didn't know better, before I figured out what was causing it. In MP mode, it is inconsiderate to ever talk to somene else's colonists, because of this bug. Sometimes it breaks them from the colony, and sometimes it doesn't. Sometimes it causes the colonists to destroy their own colony, sometimes it doesn't. Bottom line, flagged colonists are not secure. Search the map for the unflagged ones. There are plenty available. It is fine to use the flagged colonists to get their skills, but release them as soon as you train the skills that you want onto someone else.

In my case, it's Single Player Story mode.

I asked colonist "Why not work together" to join me. I couldn't get her to sleep so I set her free thinking that would do it.

This is all before building a Colony, as it appears there is another way to get followers.

FYI in case anyone else encounters this.

I found her again, she was out in the middle of nowhere where I first had her join me.
This was Asagi (?) on the Adventurer quest from the Earth Camp.

In story mode a lot of the normal colonists are just random names and random quests. Escort colonist to this spot then they stay there or they run back to their camp. Such that you cannot have them as a follower at that time.

In my story mode play I only had 4 normal colonists and all the rest were VIP's at least near the end of the game.

Your followers should sleep whenever you do... it may take a few seconds for them to lie down. You can watch their comfort bar and "sleep" longer than you need to in order to get them back to max. That's how it works in Adventure mode, but I'm pretty sure that is how it works in Story mode also. Followers who are following you because of a quest are not truly followers, they are just accompanying you on their own quest. Followers that you invite to work with you are true followers, and do not sleep as long as you are awake. If you have a problem with colonists "not sleeping," you can assign them back to dweller and call them to you using the call button. This seems to "reset" any glitched colonists that you may have. This is how I get the colonists to reset if the Training Station seems to not be working. Assign the trainers and trainees back to dweller, call them to you, and then reassign them to the Station. That usually gets things working properly again.
